High-Performance Human Resource Practices and Job Outcomes of Hotel Employees: The Moderating Role of Person-Job Fit

Abstract

Although extant literature suggests high-performance HR practices trigger employee attitudinal outcomes, several moderators have been identified suggesting possible boundary conditions. However, the mechanism through which high-performance HR practices activates these attitudinal outcomes tends to focus on large hospitality organizations and other sectors in Western and European countries with the paucity of research in Sub-Saharan Africa countries, by extension Ghana. Integrating Ability, Motivation and Opportunity theory, the study examines one such moderating mechanism, person-job fit on the relationship between high-performance HR practices and organizational commitment, job satisfaction, task and contextual performance across selected small and medium hotels in Ghana. Data gathered from 803 employees from 60 small and medium hotels listed with Ghana Tourism Authority were utilized to measure the relationships. These linkages were assessed via Structural Equation Modelling (PLS-SEM). The empirical findings revealed a significantly positive relationship between high-performance HR practices and organizational commitment and job satisfaction, fostering task and contextual performance. Further, results demonstrate that person-job fit moderates high-performance human resource practices and task and contextual performance relationship. The implication of the findings shows how managers could capitalize on high-performance HR practices as a vehicle that triggers positive attitudinal outcomes in small and medium hotels.

The study is one of its type that employed AMO framework to examine the underlying mechanism through which HPHRPs triggers attitudinal outcomes through the moderation role of person-job fit in the hospitality industry in developing country context specifically, Ghana.
